The world is at a tipping point of change when it comes to work. From healthcare organizations to retail, manufacturers to logistics, it appears every industry is facing an unprecedented challenge in the HR tech hiring market that’s unlikely to go away on its own. Frontline jobs have for a long time been looked at as the structure of operational continuity, and today are one of the most difficult jobs to get filled and hold onto. Compounding this challenge to high turnover, skills gaps and a shrinking talent pool by matching the requirements of the changing economy, has placed unprecedented demands on HR leaders to rethink recruitment, management and retention of their most crucial employees.

Technology is starting to be the answer. The recruitment and retention of frontline staff are transforming.Attracting and keeping front line staff is going through a change of sorts. Equipping themselves with HR tech that can meet hiring challenges and some of the best tools for making a significant impact are prerequisites for progressive companies. It’s vital leadership and management. It’s essential leadership and management.

1. The Scope of the Hiring Crisis

It is important to first grasp the size of the challenge before delving into solutions. Trailing workforce statistics show that the turnover rate in frontline roles routinely exceeds 50 percent per year in such areas as food service, hospitality and retail, among others. Recruitment, on boarding and lost productivity remarkably can cost between 1.5 and 2 times an annual line employee salary to replace a single line employee.

A few candidates is not the only problem in solving the HR tech hiring crisis. It’s a structural issue in which expectations are not met, recruitment is not effective, onboarding is not done correctly, and the link between hiring and employee engagement is weak. Spreadsheets, manual scheduling and paper-based onboarding are no longer able to deliver fast and complex experiences in a frontline hiring environment.

Organic efforts targeting talent acquisition and selection are no longer effective in keeping pace with what some employers have become known as HRTech, investing in smarter, faster, more human technology.

2. How HR Technology Solves Hiring Challenges

Modern HR technology addresses the hiring crisis at every stage of the employee lifecycle, from the first touchpoint with a candidate to long-term retention and development.

Streamlining the Application and Screening Process

Sometimes the biggest disagreement between you and the person you’ll meet comes with their application. When it comes to applications, research has always indicated that too long, too complex, and too confusing will turn off candidates, especially in occupations with several career options available in the same week. AI can create mobile first, one-click application experiences that cut applications in half.

In addition to making the front end much easier to use, these sites incorporate intelligent screening equipment to come up with potentialities which match your specific requirements and qualifications as set just by you; this conserves your time as a hiring manager to invest in applications which suit right for you. Why it is vital to have the ability to get a candidate from application to interview in less than 24 hours in a recruiter’s office.

Automating Onboarding at Scale

Bad workplace onboarding is one of the least-acknowledged factors in employee attrition. Research indicates that those who go through a formal orientation are much more likely to stay with a company after their first year on the job. For others on the front lines, however, hiring is often disjointed, rushed and relies on the will of individual managers.

HR technology comes to the rescue with its automation and streamlining abilities in the onboarding process.

Digital onboarding platforms can provide compliance training, role-specific training, and cultural training and get them set up on any device, which means they will get the same level of preparation, no matter when they start or where they are based. This is especially applicable to workforces that work across multiple locations or time zones.

3. The Role of AI in Solving the Hiring Crisis

AI is not a distant horizon in HR, it’s a force that’s reshaping the talent acquisition, evaluation and hiring process for frontline workers today. The impact of AI on the hiring crisis goes beyond the obvious to multiple dimensions.

Predictive Hiring Analytics

The historical data on employees compiled from the workforce can be examined using AI algorithms to reveal trends that foresee what makes employees successful and likely to remain. These tools analyze factors like commute distance, previous work experience, work schedule, even how quickly someone responds to your application. These primarily process factors like prior work experience, work schedule, how fast someone responds to your application, commute distance, etc. to help hiring managers make smarter decisions in a timely manner. Organizations can choose to construct hiring models based on real data, rather than on intuition or old screening methods.

Intelligent Scheduling and Shift Management

Utilize the intelligent scheduling and shift management features.Use the intelligent scheduling and shift management. Furthermore, where labour scheduling does not consider employee preference, availability or fatigue, the labour shortage is exacerbated. The AI-driven scheduling software matches shifts to employees on-the-fly, accounting for things like certifications, skills, preferences, as well as compliance regulations. Respectful employees are demonstrably less likely to leave and more likely to be loyal to their companies.

Conversational AI and Chatbots

High volume recruiting is a time-straining situation for HR teams. Conversational AI can be used through SMS, WhatsApp or web chat to respond to routine candidate inquiries, gather availability data, and even perform pre-screening interviews. This helps to speed up the process of hiring them and ensures that their experience is professional and not an unprofessional one even when there are no business hours.

4. Best HR Tech Tools for Overcoming Talent Shortages

In the technology field there are a number of different solutions to improving the management of frontline employees. One type of solution is a workforce management platform that provides an integrated solution for scheduling, timekeeping, payroll and compliance therefore reducing the time required for managers to handle administration so that they can focus on developing the team (e.g., UKG, Workday, Ceridian).

Another type of solution is a high-volume recruitment platform designed for the speed and volume of hiring in the frontline workforce (e.g., Fountain, Paradox (Olivia), Eightfold AI). These applications leverage artificial intelligence to improve speed of hiring without sacrificing the quality of hire through automated communication, AI driven screening and seamless integration. There are also tools to improve employee engagement and retention beyond just after the hiring process is over (e.g., Beekeeper, Axonify, Workstep).

These tools provide a variety of communication methods, microlearning opportunities and feedback mechanisms to connect with and engage frontline employees. Finally, people analytics platforms leverage data science to assist HR leaders with workforce planning (including anticipating turnover risk, identifying employee engagement gaps and optimizing labor resources) through analytics that are proactive in nature versus reactive.

5. Building a Technology-Forward Workforce Strategy

The right tools only account for part of the overall equation when it comes to enabling a business’s overall strategy and achieving sustainable outcomes through HR Technology investments; companies that do so successfully have approached technology as an enabler of better human experiences rather than just replacing those human experiences with technology-based ones.

That means investing equally in the change management component along with the time and cost of deploying these technology platforms so that frontline managers have confidence in using the new tools available to their teams; continuously measuring the results achieved compared to expected goals so that they can evaluate and improve their approach to using technology to enhance their organization and the lives of individuals working there.

In addition, these successful companies listen directly to the feedback given by their frontline employees through the use of the data collected by these technology platforms to provide them with useful insight into how to structure, schedule, and reward their employees and assist employees in developing their individual careers. The most successful organizations will see their frontline workforce as a strategic asset for development rather than simply a cost center to manage. Technology can help maintain that commitment to investing in employees, but it can’t replace that commitment.

Conclusion

The hiring crisis impacting the frontline workforce is a reality, it has continued for years and will remain expensive. However, there are solutions to it. The advent of artificial intelligence, workforce management platforms and data analytical tools is allowing us to develop an entirely new class of HR technology capable of addressing the underlying reasons for attrition/inefficiency/disengagement that have plagued the frontline sector.

For HR leaders and decision makers at companies (as well as anyone else), the path to success is clear: Use the tools available today, invest in capabilities for the future and make the frontline worker experience paramount when selecting a technology solution. Organizations that follow this approach will not only be successful in navigating the current hiring crisis but will also be prepared to succeed no matter what workforce-related obstacles arise in the future.
